Translate every HR initiative into revenue impact, cost reduction, or risk mitigation. Lead at the C-suite in financial language.

Every HR initiative is a business case with three variables: revenue impact, cost reduction, or risk mitigation. A CHRO who cannot translate people decisions into financial language cannot lead at the C-suite table.

The translation table

  • Engagement program → revenue per employee uplift + attrition reduction savings
  • Leadership development → internal promotion rate + external hire cost avoided
  • DE&I initiative → talent pool expansion + innovation capability
  • HRIS upgrade → HR cost ratio reduction + compliance risk mitigation
  • Well-being program → absenteeism reduction + healthcare cost avoidance

The CFO test

Before presenting any initiative, ask yourself: “If I were the CFO, would I fund this?” If you cannot answer in numbers, the business case is not ready. Take it back and rework it.

The one number that matters most

Fully-loaded cost of attrition. Calculate it end-to-end — lost productivity, recruitment cost, onboarding time, knowledge loss, team disruption. Present it to the CFO before your first budget conversation. It shifts every subsequent discussion.

How to apply it

  1. Rebuild your top three HR initiatives on a one-page P&L each — investment, expected return, payback horizon.
  2. Partner with FP&A to co-author the ROI methodology. If Finance owns the math, they defend the numbers.
  3. Report to the board in financial + human pairs: never one without the other.
