Learning Velocity is Becoming More Valuable than Existing Skills

Executive Summary

When the pace of change was slow, hiring for existing skills was rational. In today's environment, existing skills depreciate faster than most people expect — while the ability to learn new skills quickly compounds. HR functions that can identify, develop and reward learning velocity will build a durable capability advantage.

Existing skills matter. They will always matter. But in a world where technology and business models shift every few quarters, the more decisive attribute is often how fast someone can pick up something new.

Call it learning velocity — the ability to become useful in a new domain, tool, or context faster than the surrounding market.

Learning velocity is not the same as being smart, or being ambitious, or having a great degree. It is a specific set of habits:

  • The ability to identify what actually needs to be learned (vs what is comforting to learn).
  • Comfort with being a beginner in public.
  • Feedback-seeking behaviour, especially when it stings.
  • Structured reflection after each new attempt.
  • A working set of tools — notes, references, mentors — that compresses the loop.

For HR, three questions are worth sitting with:

  1. How well can we identify learning velocity in hiring — not just credentials and past roles?
  2. Are we designing internal experiences (rotations, stretch assignments, safe failures) that develop it?
  3. Do our performance conversations recognise it, or do they still reward only demonstrated skill?

Building for learning velocity is not a program. It is a leadership stance and a set of operating choices — hiring, development, performance, rewards — that together tell people what the organization actually values.

Organizations that make this stance visible will attract, retain and grow people who can keep pace with what comes next.
